Abstract [sv]
Syftet med denna studie är att undersöka hur införandet av FAVO upplevs av administrativa samordnare inom särskilt boende, med fokus på arbetsmiljö och arbetsbelastning. FAVO står för flera anställda inom vård och omsorg och är en arbetsmodell som syftar till att tydliggöra yrkesroller och arbetsuppgifter utifrån utbildning, kompetens och ansvar. Studien utgår från de utmaningar som finns inom äldreomsorgen såsom rekryteringssvårigheter, ökade kompetenskrav och behov av att säkerställa kvalitet i omsorgen. En kvalitativ metod med induktiv ansats har använts. Datainsamlingen genomfördes genom semistrukturerade intervjuer med administrativa samordnare. Materialet analyserades med hjälp av innehållsanalys. Resultatet visar att införandet av FAVO, tillsammans med andra organisatoriska förändringar, har påverkat samordnarnas arbetssituation. Arbetsbelastningen har ökat, särskilt kopplat till bemanning och administrativa uppgifter. Samordnarna beskrev att en stor del av arbetet handlar om att hantera bemanningen, vilket upplevs som tidskrävande. Tillgången till vikarier har samtidigt minskat, vilket försvårar bemanningen. Implementering upplevs vidare som snabb och delvis otydlig. Denna otydlighet, i kombination med det höga implementeringstempot, påverkar hur arbetssättet tillämpas i praktiken. Arbetet anpassas ofta efter verksamhetens förutsättningar. Sammanfattningsvis visar studien att det finns en diskrepans mellan intentionerna med FAVO och hur arbetssättet faktiskt fungerar i praktiken. Arbetsmiljö, bemanning och kvalitet i omsorgen framstår som nära sammanlänkade faktorer.
Abstract [en]
The aim of this study is to examine how the implementation of the FAVO model is perceived by administrative coordinators working in residential care facilities for older adults, with a particular focus on the work environment and workload. FAVO (Multiple Employees in Health and Social Care) is a work organization model designed to clarify professional roles and work tasks based on employees’ education, competence, and level of responsibility. The study is situated within the broader challenges facing elderly care, including recruitment difficulties, increasing competence requirements, and the need to ensure high-quality care. A qualitative research design with an inductive approach was employed. Data were collected through semi-structured interviews with administrative coordinators and analyzed using qualitative content analysis. The findings indicate that the implementation of FAVO, together with other organizational changes, has affected the coordinators’ work situation. Their workload has increased, particularly in relation to staffing responsibilities and administrative tasks. The coordinators described staffing management as a major component of their work, which they perceived as highly time-consuming. At the same time, access to temporary staff has declined, making staffing more challenging. Furthermore, the implementation process was perceived as rapid and, to some extent, unclear. This lack of clarity, combined with the fast pace of implementation, has influenced how the model is applied in practice. Consequently, work practices are often adapted to the specific conditions and needs of individual care facilities. Overall, the study demonstrates a discrepancy between the intended objectives of the FAVO model and its practical implementation. The findings suggest that the work environment, staffing, and quality of care are closely interconnected.
