Abstract [sv]
I denna studie undersöks hur medarbetareinom fordonsindustrin upplever ledarskapet och hur det påverkar den psykosocialaarbetsmiljön. Studien fokuserar särskilt på auktoritärt och transaktionellt ledarskap, ochhur dessa stilar tar sig uttryck i en strukturerad och regelstyrd produktionsmiljö.Utgångspunkten är Karaseks och Theorells krav–kontroll–stödmodell, samt krav–resursmodellen, som används för att förstå hur krav, kontroll och stöd påverkararbetsvardagen. Materialet består av tio semistrukturerade intervjuer med anställda frånolika produktionsteam. Resultaten visar att transaktionellt ledarskap kan skapa tydlighetoch motivation, framför allt när ledaren kommunicerar målen klart och ger regelbundenåterkoppling. När återkoppling saknas upplevs dock arbetet lätt som enformigt och mindremeningsfullt. Auktoritärt ledarskap förknippas ofta med brist på inflytande, låg tillit och enökad känsla av stress. Slutsatsen är att ledarskapets utformning har stor betydelse för hurarbetsmiljön upplevs och för medarbetarnas välmående. Även i en bransch somkännetecknas av tydliga ramar och höga krav, verkar ett ledarskap som kombinerarstruktur med stöd och god kommunikation vara avgörande för att skapa motivation ochbidra till ett hållbart arbetsliv.
Abstract [en]
The aim of this study is to explore howemployees in the automotive industry experience authoritarian and transactional leadershipstyles and their significance for the psychosocial work environment. Leadership is animportant factor in production environments where work is highly structured, standardized,and often carried out under time pressure. Based on Karasek and Theorell’s demand–control–support model and the job demands–resources model, this study examines howauthoritarian and transactional leadership interact within the automotive industry, and howthis interaction affects the psychosocial work environment and employee well-being. Thedata were collected through semi-structured interviews with ten employees from differentproduction teams. The results show that transactional leadership can contribute topredictability and motivation, especially when leaders provide clear communication andregular feedback. However, when feedback is lacking, employees described feeling lessengaged and more like parts of a machine. Authoritarian leadership was more oftenassociated with limited participation, low trust, and an increased risk of stress. Overall, thestudy highlights the strong impact of leadership style on the psychosocial workenvironment. It suggests that even in structured industries like automotive production,leadership needs to combine clear frameworks with supportive communication in order topromote employee well-being and sustainable work conditions.
