Abstract [sv]

IT-branschen präglas av föränderlighet och konkurrens vilket gör att behovet av strategiska kompetenser blir allt mer påtagligt för dagens IT-företag. Kompetenta medarbetare kan användas som en form av beredskap, där graderna av kompetenser varierar vilket innebär mer eller mindre konkurrensfördelar. Syftet med studien är att belysa ett urval medarbetares upplevelser inom IT-branschen angående kompetens och kompetensutveckling i relation till deras arbetssituation. Vidare är det att undersöka hur deras chefer anpassar kompetensförsörjningen till den föränderliga marknaden samt förväntningar kring medarbetarnas kompetens och kompetensutveckling. Den metod som applicerades var kvalitativ med utgångspunkt från en semistrukturerad intervjuguide.

Resultatet visade att upplevelserna kring kompetenskraven styrs till avgörande del av medarbetarnas privata intresse för sitt yrkesområde. Det framkom vidare att ett flertal olika faktorer samspelar i organisationers satsningar på medarbetarnas kompetensutveckling, vilket också bekräftas av tidigare forskning. Studien påvisar att företaget anpassar sig utifrån användandet av en lärande organisationskultur och att rekrytera individer med rätt personlighet, medan medarbetarna till avgörande del tar ett eget ansvar samt ibland väljer att sitta hemma med arbetsrelaterade uppgifter. Det rekommenderas mer forskning ur ett medarbetarperspektiv för att få ökade kunskaper och förståelser kring kompetens och olika anpassningsstrategier när det kommer till att bemästra en instabil och skiftande marknad.

Abstract [en]

The IT industry is often characterized by transformation and competition, which makes the need for strategic skill increasingly evident in today’s IT companies. Skilled co-workers’ can be used as a form of back-up, where the variety of skills can be used as a competitive advantage. The purpose of this study is to highlight how a selection of co-workers’ experience competence and skill acquisition in relation to their work situation. This study will also investigate how their managers adapt the skills acquisition to the everchanging market place and their expectations of their employees’ competence and skills acquisitions. The used method in this study was qualitative with output gathered from a semi-structured interview guide.

The result showed that the co-workers demand on competence were driven by their private interest in their profession. It also concluded that multiple factors interacted with the organization’s skills acquisition investment, something that also was confirmed by previous research. The study also showed that the company adapted by using a learning organizational culture and recruited people with a specific personality trait, while the decisive employees take their own responsibility and sometimes choose to sit at home with work-related tasks. It is recommended that more studies from the employees’ perspective is done, to increase the knowledge and understanding around the different adaptation strategies that is used when it comes to mastering the unstable and shifting market.
